Managing Conflict: Strategies for Approaching Difficult Conversations

At an event in April 2016, sponsored by Hutch United and the Association for Women in Science, Emma Williams, Associate Ombud at UW, shared effective strategies for managing conflict.

First, we know that being a postdoc is highly stressful. You have many deadlines, demands, funding uncertainties and questions about your future. Research shows that people who make decisions from a stressed mental state tend to have a narrower perspective about their options. On the other hand, approaching a problem from a positive mindset – one of gratitude, generosity, and grace – can improve creative problem-solving and open up previously unseen options. In light of this, we offer a few tips the next time you experience even a minor conflict:

  1. Take a deep breath and a break. While it is important to address conflicts soon, before they fester, it is also critical to calm down before responding.  Taking a little time, even 24 hours, will often give you perspective and allow you to explore options for responding.
  2. Prepare, prepare, prepare. Ask yourself: what would you like to see happen? And, how can you make that most likely?
  3. Consider the ‘who, what, when, where, and why’.
    • Who: Is there someone who can help you have a better discussion? Bringing in another person – perhaps from your research group or from your mentoring team – can both offer support or another perspective on the conversation.
    • What: What should this conversation be about? If it is a seemingly small thing – or series of small things – in the research group, what does this pattern of behavior really signal to you? What’s really the overall concern?
    • When/where: When and where are the best place to have a productive conversation? Find a neutral territory and a time when you can both focus.
    • Why: What are your goals for the conversation? What are the results or outcomes you want to see?
  4. Practice. Ask a peer or another trusted colleague to have a mock discussion with you.  Practice the tough questions or responding to difficult scenarios, and practice remaining calm, respectful, and clear about your goals.
  5. Step away when you need to. If the conversation does go sideways, take a break.  Acknowledge the conversation isn’t productive now and you’ll come back to it. You can name a time/day when you want to pick it up again so it doesn’t linger further. You can also send an email follow up to clarify your goals for the conversation, and be descriptive about what is making it difficult to have this conversation (e.g. “the conversation broke down when…”), and then ask for what you need (e.g. “it would help me if…”).

While you are in it, here are a few additional strategies that can help the conversation go well.

  1. Save your reactions. Try not to respond in the moment from an emotional place.  Take time to digest what they are saying, and stick to your plan.
  2. Consider their perspective. Ask curious questions rather than defending, such as: “Can you tell me more about that?” You may get more data, more insight into their ultimate goals. Perhaps you can also find some alignment with your own goals.
  3. Educate, don’t escalate. It can help to be descriptive about the impact of their behavior on you or on the research group. Get them to see what is going on, and guide them to come to their own conclusions about what might need to happen.

Postdocs, You Are Public Thought Leaders!

You have ideas what you are passionate about, and you have spent years cultivating expertise. Now, how do you get your voice heard? How can you work to advance the issues? How can you influence change?

In mid-April, the Office of Postdoc Affairs co-hosted a workshop from the OpEd Project, a national effort to diversify the voices we hear in public conversations. The facilitator Michele Weldon has 3 decades as a public thought leader through her books, articles, and media work. Certain key points stood out from the workshop:

  • Own your expertise. You are an expert in _____ because ______. What are you a go-to person for? On what basis do you have credibility in this area? Own it, even if it feels there are others around you who are more established, more credentialed, more famous. We need YOUR voice and perspective in the world for real impact to occur.
  • Personal promotion isn’t self-serving (only), it is working toward public service. That is, you aren’t just “tooting your own horn” when you say your voice matters, you are bringing attention to issues that are critical to you.  The bigger your sphere of influence the greater impact for change you can have. Reframe your approach to self-promoting activities like tweeting, blogging, writing pieces for public audiences/radio spots to building your sphere of influence for issues you care about. And, as a result, you distinguish yourself in what may be a crowded field.
  • “If you say things of consequence, there will be consequences. But the risk and alternative is to be inconsequential.” (OpEd Project saying) Anticipate nay-sayers. As you practice your response to those who will say “who cares” and “why you”, you can be ready to stand your ground with calm, clear and respectful confidence. Sometimes these doubting voices come from within our own heads. Practice saying the same calm, confident response back when that voice of self-doubt or imposter syndrome rises up. #OwnIt
  • Make a pitch to an editor. Craft a tight 4-5 sentence email that showcases the following:  So what? Why you? Why now? What’s the contribution?  Why this outlet? And then sign it with your full name and affiliations. Then cut/paste your 600-800 essay right below that (no attachments).  Editors are busy and they want to scan what you have, not take an extra step to ask for it.   You can use a descriptive email subject line: Timely commentary on ______.

We know that peer reviewed publications are still the coin of the realm as far as your own academic career goes. But how do you get people to read your peer reviewed publications? How can they make the kind of impact you’d like? Amplify your work by pairing peer-reviewed publications with pieces you write for the public conversation or using social media to get your work in front of more people in your professional networks.  Many postdocs have created their own professional websites to gather together examples of their research and engagement activities, to reflect more of who they are. Websites, coupled with social media, can expand your reach and help you stand out from others in a job search or otherwise crowded space. Gratuitous to Grade Grammar?

I’m a TA for a graduate-level course, and many of the students are not native English speakers. I am grading assignments with significant grammatical errors: incorrect tenses, wrong plurals, missing articles, etc. I’m struggling with the tension between not unfairly penalizing students, since English isn’t their first language, but also holding them to a high standard for academic writing, given that they are getting a graduate degree. How have other TAs or instructors handled this? —Grammar Nerd

Thank you for asking—this is a question we hear often in the Center for Teaching and Learning. Although we recommend that TAs check with their supervisors to see if their departments have specific policies about this, the TAs we have worked with over the years and our own teaching experiences have given us some helpful perspectives. When thinking about how to fairly assess my own international and multilingual students’ writing, I ask myself two questions: 1) What are my goals for the assignment? What do I need to prioritize? and 2) How can I communicate these goals to my students in ways that will help them succeed?

1. First, I think about what is important to prioritize for my students in each assignment, given my realistic learning outcomes for a 10-week course. What is the primary goal I want students to achieve through each writing assignment?

In my own assignments, my first priority is for students to develop and sustain a logical argument in conversation with relevant research. If students’ errors leave me unable to understand their argument, I can’t assess it meaningfully, and—whether English is their first, second, or fifth language—I will ask them to edit and revise the assignment in order to receive credit.

Because my primary goal is not for students to write as though English were their first language, if incorrect verb tenses or missing articles do not detract from my ability to understand a student’s point, I tend to overlook or “read through” them, or point out a couple of occurrences in the margins and then make a note of these patterns in my end comments. (Showing students the patterns of their errors helps them learn how to avoid these kinds of errors in the future). Just as students need time and practice to develop fluency in their pronunciation and speaking, they also need time to develop fluency in academic, discipline-specific English writing.

2. Once I have articulated my expectations for students’ writing, I clearly communicate these expectations to students in several ways:

  • At the same time that I introduce an assignment, I share the assignment grading criteria, usually in the form of a rubric. When writing style is an important aspect of the assignment (as it often is), I make sure that it is part of the grading criteria and weighted appropriately.

  • I assign multiple drafts so that students know that I do not want them to start a paper the night before it’s due (often a major culprit of unedited papers). I’ll ask students to bring an early draft to class for peer review, or to bring a draft to my office hours, and/or to visit the Odegaard Writing and Resource Center (OWRC) to get feedback on their writing early in the process.

  • I share writing resources with my students, including information about OWRC, which has drop-in hours for graduate student writers in the Allen Library. There are also a number of great online resources on proofreading that may be helpful to students, such as the Purdue OWL’s “Finding common errors” page and their pages dedicated to multilingual writers. UNC also has some helpful editing resources.

Tips from Employers to Guide Your Career Search

A few weeks ago, Core Programs in the Graduate School, Career Center, and the Alumni Association sponsored an employer panel for graduate students and postdocs. We would like to share a few pearls from the terrific UW alums who sat on the panel and who also hosted conversations during the networking reception that followed.

The job search is about finding the right fit for your talents. Be creative about your career options, test out new ways to tell the story of your (deep) experience and skill set, and it is never too early to start exploring and building your network.

Getting Started

  • Evolve your resume. Your resume should always be evolving and tailored to each job you are applying for. Also, describe examples of specific accomplishments, including those that came up during your education and training. What problems did you approach, how did you solve them, with what results? Find out more about building your resume here. If you’re interested in careers beyond academia, here are tips on how to revise your CV into resume format.
  • Build your experience. Find out what key skills or top tools are used and needed in the field of interest, and learn them. Look at the whole picture of your experience, inside and outside of graduate education. Align your skill sets to particular positions or organizations. Use specific examples in your talking points and written materials with the goal of making yourself stand out from an applicant pool. Learn how to get internship and related experential skills as graduate students at this upcoming workshop.
  • Demonstrate excellent communication skills (in writing and in person). Be able to discuss complex ideas in a simple, clear, concise fashion. Be ready to describe the research you are working on in 30 seconds or less–and in a way that anyone can understand.
  • Consider entry-level positions. Don’t get discouraged by entry-level positions. It can be helpful to get your foot in the door, demonstrate your contribution and capability. Depending on the organization (check this out first), you can move up within 3-6 months.
  • Find your passion. Pay attention to your energy and passion as those are the kinds of jobs you should be looking for (and not others!).

Networking

  • Start early. It is never too early to start building and growing your network. Networking is possible even for those of us who initially shy away from it.
  • Talk about your talent and passion. Practice. Get comfortable. Own it, but without arrogance. Do mock interviews.
  • Set up networking meetings. Identify target companies to narrow your options, and then set up informational interviews.
  • Use LinkedIn strategically. Start with classmates, alums, professors. Join LinkedIn groups in order to initiate professional connections and learn about new job postings.
  • Attend receptions. Face-to-face conversations can spark interest and connections at these professional gatherings. Send a resume to those you’ve connected with as a follow up. Personal connections always move a resume up if it is already in the pool.
  • Ask questions. You are interviewing the informant and the organization to determine fit as much as they are interviewing you. Show them you want to know what the work is like, that it matters to you (that is, you aren’t just looking for “a job”). Questions you can ask: What is your day-to-day work like? What is the best part of what you do? The most challenging? What is the culture like here? What would you change about your job (or the organization) if you could?

Interviewing

  • Phone interview. Always prepare for this as you would an in-person interview, and follow up with a thank you email or note.
  • Answering technical questions. If a potential employer asks you a technical question, or to solve a technical problem during the interview, how should you handle it? The interviewer mostly wants to know how you strategize solving a problem. It is important to show how you would approach the problem, what you’d consider, and why.
  • Be relationally savvy. Organizations are looking for people who will be colleagues.
  • Show resilience. You can’t always control what interviewers will ask or how they will behave. Show some resilience and keep your composure, as well as keeping things in perspective. If you don’t like how you were treated in an interview, chances are you don’t want to work there anyway!
  • Not hearing back. You might not hear back. Be persistent. Keep honing your materials and learning from the process.

We wanted to share just a few pearls from the terrific UW alums who sat on the panel and also hosted conversations during the networking reception. Bottom line: the job search is about finding the right fit for your talent. It’s Never Too Early, or Late, to Get Started on Your Career Path

Welcome back!  We hope you made time for yourself to relax and enjoy the break. As you begin the Spring quarter, we know that many of you are thinking, “What next?!,” especially if you’re pursuing work outside of academia (note: For those of you who are interested in pursuing an academic career, we haven’t forgotten about you! Check out these resources.)  We assure you that it’s never too early—or late—to get started on planning your career path.

Here are some tips:

Research.  Conduct an online search about industries you’d like to work in. Take a look at these resources:  Exploring Options, Versatile PhD, or Ph.D. Career Guide.  Also, take your research offline and schedule informational interviews with professionals in fields that interest you.  From these one-on-one meetings, you’ll get a more accurate picture of specific job experiences and work environments.

Identify.  Know your strengths and transferable skills.  Highlight them in application materials and interviews. Earning a graduate degree means you can do a task to completion, meet multiple deadlines, display strong written and verbal communication skills, to name but a few.  More here:  Dependable Strengths, Ph.D. Transferrable Skills, and Transferrable Skills and Qualities.

Network.  Reach out to alums, join professional organizations and social media sites, or attend a campus or niche market career fair to make connections and market yourself as a strong and employable candidate.  A UW Career Center survey found that local employers usually recruit grads through networking referrals.

Practice.  Learning how to present yourself during job interviews takes practice, and one way to build confidence, learn what to expect, and effectively respond to different types of interview questions is to do mock interviews.  As with any actual interview, be prepared for your practice session by knowing the job description well, doing research about the company that’s hiring, tailoring your cover letter and resume, and brushing up on standard interview questions.  Here’s another set of commonly asked interview questions.

We recognize this is a lot of work and you already have a full plate.  As one alum said at a recent panel, treat looking for a job as a job.  If you set aside a little time each week, you can make progress over time.  By developing these habits now, you will set yourself up for success and work that is meaningful for you.

Talk All Day

Where can I find a place which requires me to speak English all day long? I’m a foreign student, and I want to practice my English speaking. —Jinchang

Hello! Welcome to Seattle and UW! An organization that immediately comes to mind is the Foundation for International Understanding Through Students (FIUTS). They host a monthly lunch, weekly Conversation Groups, fun outings, volunteer opportunities and more. Please do check them out.

Another UW program is the Language Exchange Program, where you are matched with a native English speaker for conversation practice. The Seattle Public Library also holds Talk Time, an ESL conversation group, at several locations.

There are also several UW-programs meant as an intensive orientation to incoming students, but if you really think you would benefit from a short-term immersion, you should check out the following: Campus Intensive English ProgramDowntown Intensive English Program, Advanced Conversation Course, Advanced Academic Preparation Skills.

In addition, there are many informal ways you can practice your English. You could join Toastmasters or join a MeetUp, or you could take up a volunteer opportunity on your own. If you need help locating a position, you can start with VolunteerMatch or United Way or this nice round-up of Seattle opportunities. Here’s some additional information about volunteering as a way to enrich your own language experience.

Effective Job Search Tips from Employers

You’re investing time (and money) building your skills, knowledge, and experience in graduate school, and earning that degree is just one piece of the puzzle in your professional development. As you think about future career options (inside or outside of academia), there are a number of things to consider–and work on–to help you be the right match between you and potential employers.

Check out these strategies:

Reflection.  Reflect on what you really want. What are you passionate about? What type of impact do you want to make? What work environment would best suit you? Imagine yourself in different environments and jobs – what draws you in?

Build Relationships.  Networking, meeting people, becoming known, expressing genuine curiosity in others – is absolutely critical. Informational interviews, mixers, conferences, and coffee meetings are all great strategies to build relationships. Be intentional in your approach to networking and always try to walk away with two names of potential contacts. Often times, job candidates who make it through the first round of resume screenings are those who have somebody advocating for their application.

Professionalism.  Evaluate and maintain your brand and professionalism – examples include an intuitive e-mail address, an appropriate voicemail message, a polished and up-to-date LinkedIn profile, and non-embarassing posts/pictures on social media sites.
Translate – Practice internalizing and communicating how aspects of your graduate work translates into a broader skill set – project management, meeting multiple deadlines on time, problem-solving, clear and effective communication, etc.

Communicate.  Practice communicating your work to all different types of audiences, at different levels of detail, in different mediums – academic presentations, posters, concise slide decks, executive summaries, and conversations with your neighbors are some examples.
Intangibles – Be confident about what you bring to the table; passionate about your background and the job opportunity; genuine and true to yourself; steer clear of being presumptuous or full of yourself.

Focus on the Employer.  Convince recruiters that you want to do those tasks, in that job, in that organization, in that sector. Directly state how you will bring value to them, what you can do for their organization, and what you can do to further that company’s goals. This requires that you research employers very carefully–mission, environment, catalysts for change, job description, etc.

Application Materials.  Create targeted, specific, non-generic application packets that convey why you want the position. Use specific words from the job description in your cover letters and resumes. Quantify your contributions when possible and discuss the impact or results of your work. Have somebody proofread your materials; simple things like spelling errors can get your application tossed out. Treat the job search like a job and give it the effort it deserves.

Interviews.  Take the interviewing process seriously and prepare ahead of time. Anticipate what you’ll be asked. Role-play various interview questions. Prepare a few examples in advance that show qualities you wish to highlight. Effective stories will be succinct and include: Situation, Task, Action, Result. Be specific. Focus on your role in projects you’re discussing. Make good eye contact.

Répondez S’il Vous Plaît

Sometimes it’s really hard to get responses from professors and other professionals other than your adviser about either information you need or data they said they would provide to you. How do you politely keep contacting/bugging others for information/data, and how do you do so in a way that actually gets results? —Anonymous

This is a perennial issue. Sometimes you do really need to be persistent. It can be tricky to walk the fine line between diligence and pestering. Here’s one suggestion: don’t just ask for the information or data, offer something in return. Perhaps what you offer is to send the results of your study or your paper to the professor; or perhaps you offer to present a mini-lecture in one of their classes on your research. Also, be sure to ask if/how the professor would like to be acknowledged. It is also important to say something about a timeline: “I am hoping to incorporate the data you have offered to share for my project within the next two weeks. Does that time frame work for you?”
